At Tokyo Metropolitan Kasai Minami High School in Edogawa Ward, Tokyo, company representatives with job postings visited one after another.

The HR manager from the transportation company who visited the school said, Ive heard that recently all companies are focusing on hiring high school graduates, but we want to increase our team by raising the base salary and enhancing our employee benefits.

I think the high job-offer ratio is a great opportunity for students as well, so I hope they can find a job that suits them. In terms of hiring high school students, some companies are significantly increasing starting salaries for employees joining next spring, in order to expand their businesses and actively recruit high school students.
The company that will significantly raise the starting salary for employees who graduated from high school operates about 30 tsukemen specialty restaurants, mainly in Tokyo.
It will be about 260,000 yen, which is about 50,000 yen higher than those who joined the company this spring.
There are about 80 employees at the company. Those who join after graduating from high school first gain experience by working in food preparation and customer service at the stores, and then aim to step up to positions such as store manager or manager overseeing multiple stores.
We plan to increase the number of store openings next year to expand our business, and while we usually hire about five high school students each year, this time we plan to hire around ten.
In conversations with high school students and others up to now, we have heard stories such as, I want to become independent from my parents and work in Tokyo, but the initial costs like rent are so high that I have to give up on my dream. Taking into account the recent surge in prices as well, the company has decided to significantly raise the starting salary.

The company has grown in size and become more established, so we want to increase hiring even more than before. Moving to Tokyo with just one suitcase — Some companies have introduced employee dormitories as part of their benefits package, aiming to attract high school students to join.
A company in Tokyo that handles interior demolition of buildings such as homes and commercial facilities, as well as material transportation, has 54 out of its approximately 200 employees who joined the company as new graduates after finishing high school.
In an effort to expand our business and secure personnel who will become the core of the company in the future, we began hiring high school graduates in 2022, and in line with that, we introduced an employee dormitory.
Currently, 31 people, the full capacity, are living in the two apartment buildings leased by the company.
You can move in if you are a high school graduate employee in your third year with the company or less, and each room is equipped with a TV, refrigerator, and bed.
The shower rooms and toilets are shared, and there are also common areas where everyone can spend time together.
The company spends about 1 million yen per month on building rental fees and utilities, and employees bear no cost.
Furthermore, for those who start living in the company dormitory, we provide a months worth of food, such as 5 kilograms of rice and instant meals, free of charge to help them get their lives on track quickly.

Right now, the on-site training is really exhausting, but when I come back to the dorm and everyone is there, I feel really energized, they said.
In the past four years, our company has hired 54 high school graduates, and only three have left. We feel that the company dormitory is helping employees to settle into their jobs.
This year, we plan to recruit 15 high school students, and our goal is to hire an additional 100 people by around 2035.

In the future, as companies grow, we want to conduct recruitment activities by hearing from employees who were actually hired about how to attract talent. [Q&A] We spoke with an expert on high school students job hunting: Seito Furuya, Senior Researcher at Recruit Works Institute, who is well-versed in high school students job hunting.
Q。 4。The job offer ratio for high school students who graduated this spring is 4.
0。Ten times, zero compared to the previous year.
It has increased by 12 points.
A。Why is the competition rate so high?
The underlying reason is the strong demand, especially among small and medium-sized local businesses, to hire high school students.
The number of people working until around the age of 70 is increasing in Japan, but as the baby boomer generation passes 75, they will start retiring from their jobs.
There is a concern about key employees leaving the company, and there is a growing movement to hire young people who will take on the next generation.
A。How are companies addressing this?
More and more companies are struggling and experimenting, and a clear example is the increase in starting salaries.
There are companies that try to hire by offering truly unbelievable amounts of money.
Also, about 40% of high school graduates leave their jobs within three years after joining a company, so more and more companies are choosing to invest time and money to carefully nurture their employees.
A。What is necessary to win the recruitment competition is A.
Companies are reaching a point where simply putting effort into recruitment activities is no longer enough to hire new employees.
It is important for local small and medium-sized enterprises to get involved from the pre-recruitment stage by collaborating with local schools, such as providing content for career education and inquiry-based learning, and accepting interns.
Through these efforts, it is necessary to deepen high school students’ understanding of companies and increase their sense of conviction about the industries they wish to pursue.
A。What is important for companies when hiring high school students is A.
Improving the working environment is a fundamental prerequisite, and it should be properly established.
There arent that many companies that hire as many as 100 or 200 high school students.
As expected, the majority of companies want to hire and train just one or two people.
It is important to pay close attention to each individual.
Its not about training for university students and on-the-job experience for high school students. When developing people, its important to consider whether training or on-the-job learning is more suitable for them, and to formulate development strategies from that perspective.
The same goes for treatment: instead of deciding “this much for university students, this much for high school students,” we evaluate how hard each person is working in the company.
From that perspective, I dont think we can create an attractive company that will appeal to young people unless we change the conventional way of thinking up to now.
